Applying Commitment in Change Management

1. Diagnosing Change Readiness

Ask:

  • Are people emotionally connected, morally compliant or fearfully stuck?
  • What kind of commitment is actually driving behaviour today?

Use commitment assessments early; not after resistance appears.

2. Designing Change Interventions

Match interventions to commitment gaps:

  • Low affective commitment (need to strengthen purpose, participation, meaning, etc)
  • Weak normative commitment (need to reinforce fairness, reciprocity, shared responsibility, etc)
  • High continuance commitment (need to reduce fear, increase safety and future options, etc)

3. Leading During Disruption

Leaders build commitment by:

  • Making sense of uncertainty (sensemaking)
  • Acting consistently with stated values
  • Sharing the burden of change
  • Allowing dissent without punishment

4. Sustaining Change Over Time

Commitment turns change from an event into a capability:

  • People adapt without being told
  • Learning continues after rollout
  • Culture evolves rather than snaps back.
